Abstract

Performance-oriented governance has intensified academic work in Chinese public universities, and the resulting pressure crosses the boundary between work and family life in both directions. This study examines how work-to-family conflict and family-to-work conflict shape work-life balance among academics in Shanxi Province, China, and asks two questions that prior research has left open: whether conflict erodes balance partly by suppressing innovative work behaviour, the behavioural capability through which academics improve their own work processes, and whether perceived organisational support governs the extent to which such behaviour converts into balance. The model integrates Conservation of Resources theory with the Job Demands-Resources framework and was tested with partial least squares structural equation modelling on survey data from 402 full-time academics screened under pre-specified quality rules. Both directions of conflict reduced balance directly and indirectly through weakened innovative behaviour, with the family-originating direction the stronger constraint on the capability pathway; innovative behaviour supported balance, and its payoff strengthened as organisational support rose. Balance therefore emerges from a conditional resource process rather than from individual coping alone. The findings direct universities toward workload governance, protection of process-improving innovation, and support that is enacted rather than merely declared.
